Engineering pay across Europe in 2026 — from junior developer to VP of Engineering.

Engineering remains the best-paid individual-contributor track in Europe. The spread across cities is extreme: a Senior Software Engineer earns roughly 2.5× more in Zurich than in Lisbon for the same work, and London still pays 30–40% above Berlin despite the gap narrowing since 2023.

Two structural changes are visible in 2026 data. First, platform, security and AI/ML engineers command a clear premium over generalist product engineers. Second, staff and principal tracks have matured in European scale-ups, so strong ICs no longer have to move into management to break six figures.

Figures are gross annual base. Equity is meaningful in venture-backed companies and near-zero in most European corporates — always price it separately.

How to negotiate in Europe

Anchor on a range, never a single number

Give the band you researched for that exact city and seniority, and place your target at the lower third of it. A range signals you know the market; a single number invites a counter that lands below it.

Quote the city, not the country

National averages hide 40–60% spreads. Saying 'the Amsterdam band for this scope is €X–€Y' is far harder to dismiss than 'the Dutch average is €Z'.

Negotiate the whole package

Base, bonus, equity, signing bonus, pension contribution, remote allowance, training budget and holiday days are all negotiable — and often easier to move than base when a company runs strict pay bands.

Let the employer name a number first

If asked for expectations early, answer with the market band and ask what range is budgeted for the role. Most European postings now have an internal band even when the ad does not show it.

Bring evidence, not need

Tie the ask to scope and results — headcount managed, revenue influenced, systems owned — not to rent or personal costs. Hiring managers can defend results to finance; they cannot defend need.

Get it in writing before you accept

Confirm base, bonus mechanics, review timing and start date in the offer letter. Verbal promises about a raise 'after six months' rarely survive a manager change.

Zurich by a wide margin, then London, Copenhagen, Dublin and Amsterdam. Warsaw and Lisbon are lowest in nominal terms, but B2B contracting in Poland can bring senior net pay close to western European levels.

Is equity worth taking instead of base in Europe?

Only at companies with a credible exit path and clear terms. European option schemes vary hugely in tax treatment — the Dutch, French BSPCE and UK EMI schemes are favourable; many others are not. Price equity as a bonus, not as salary.

Do remote roles pay London or local rates?
